mso-ansi-language:TR'>Uluslararası bir araştırmaya göre yöneticilerin yüzde
70’i, mesleklerindeki en iyi yüzde 25’in içinde olduklarına inanıyorlarmış. Bu
bilgiye dayanarak yöneticilerin pek çoğunun kendilerini olduklarından daha iyi
zannettiklerini varsayabiliriz. Ama orana bakarsak söz konusu yanılgının
liderlerin sadece kişisel sebeplerinden kaynaklanıyor olamayacağını anlarız.
Bu, dünyanın her yerinde güç ve otoritenin insanlar üzerindeki etkisinin
dolaylı bir sonucudur. <br>
<br>
Gerek siyasi partilerde gerek şirketlerde hatta sivil toplum örgütlerinde bile
liderlerin çevresi, çoğunlukla onların duymak istediklerini söyleyen insanlarla
doludur. Hal böyle olunca pek çoğu da kendi davranışlarının ve kararlarının,
diğerleri üzerindeki gerçek etkisinden haberdar olamaz ve sonuçta liderlerin
‘yaptıklarını söyledikleri şeyler’le, gerçekten ‘yaptıkları’ arasında ciddi bir
fark oluşur.<br>
<br>
Diğer yandan en önemli liderlik özelliklerinden birinin merak ve cesaret
olduğunu ve bu özelliklere sahip çok sayıda yöneticinin, kendilerini bu
yanılgıdan korumak için bazı yöntemlere başvurduklarını biliyoruz. Bunlardan
ilki patronlarına/yöneticilerine karşı ‘sağlıklı bir saygısızlık’ taşıyan kişileri
işe almak ve onlarla çalışmak. Yani sürekli “evet efendim” demeyen,
inandıklarını ve tavsiyelerini nezaket ve olgunluk çerçevesinde söyleyebilen
insanlarla. <br>
<br>
Bir diğeri ise 360 derece değerlendirme tekniklerinden faydalanmak. Bu
teknikler, bugün pek çok firmada liderlik gelişim sisteminin bir parçası olarak
gerek içeride hazırlanarak gerekse danışmanlık hizmeti şeklinde
kullanılmaktadır. <br>
<br>
‘360 derece değerlendirme’ adını geometriden alıyor ve kişinin kendisini 360
derece çevreleyen kişilerden geri bildirim almasını sağlayan bir sistemi
tanımlıyor. 90 derece yukarıda bağlı bulunduğu yöneticisi, 180 dereceye
yayılmış aynı seviyede çalışan meslektaşları ve 270 derecede kendisine bağlı
çalışan ekibi olduğunu varsayarsak hepsinin söz konusu kişiyle ve onun liderlik
özellikleri ile ilgili görüşlerini ilettikleri bir sistem. Bu sistem bazen
kağıt kalem kullanılan bazen sadece web üzerinden çalışan standart soru
formlarıyla bazen de bir danışmanın veya koçun bu kişilerle derinlemesine
görüşme yapmasıyla çalışıyor. Çalışan her sistem makbuldür diyerek konunun
özüne, amacına ve işe yararlığına dikkatinizi çekmek istiyorum.<br>
<br>
Bu çalışmanın amacı, yöneticilerin performanslarını ölçmek değildir.
Dolayısıyla ücretle ilişkilendirilmez. Teşhis ve tanımlama yapmaya yarayan bir
ölçüm aracı hiç değildir. Dolayısıyla ortama, duruma göre ciddi derece de
görecelilik taşır. Ne kadar iyi ki insan, tek bir araçla ölçemeyeceğimiz kadar
karmaşık bir varlıktır ve tüm hayat hikâyesini detaylıca bilmediğimiz sürece de
değil ölçmek, tam anlamıyla anlamak bile mümkün değildir. Bu sebeple günümüzde
iş hayatında kullanılan pek çok ölçüm aracı, etiketlemeden öteye geçmekte
zorlanmaktadır. <br>

Bu çerçeveden baktığımızda 360 derece değerlendirme tamamen gelişim amaçlı
kullanılmalıdır ve yöneticinin, diğer insanların kendisinde gördüğü imajla,
kendisinin aynada gördüğü imajı karşılaştırmasına hizmet etmelidir. Bu sayede
yönetici güçlü ve gelişime açık yönlerini kendisi tespit edebilir, kör
noktaları ile ilgili iç görü geliştirebilir, üzerine düşünmediği bazı
davranışları fark edebilir, repertuarına ekleyebilir ve istediklerini de
değiştirmek üzerinde çalışabilir. <br>

Basit sistemlerle ölçülemeyecek kadar karmaşık olduğunu söylediğimiz insanın,
bu savı çürütürcesine son derece basit bazı tepkileri de vardır öte yandan.
Negatif geri bildirim aldıklarında savunmaya geçmek bunlardan bir tanesidir.
İnsanın bilgisi, zekâsıyla da bilenince bu savunma mekanizmaları bir o kadar
entelektüel hal alır ve ortaya rasyonelleştirilmiş direnç çıkar. 360 derece değerlendirmeyle

• Matematik savunması: Kişi, sonuçlarına bakar ve boyutlar arasındaki
korelasyonu, normların güvenirlik ve geçerliliğini, standart sapmayı sorgular.<br>

• Zamanlama savunması: Sonuçlarına bakar ve şirketin içinden geçtiği zorlu
dönemin bu çalışma için hiç de uygun bir zamanlama olmadığını, insanların
şirketle ilgili olumsuz duygularını yöneticiye yansıttıklarını düşünür.<br>

• Günah keçisi savunması: Yatay çalışma arkadaşları arasında kendisine takmış
biri vardır ve her soruya en düşük yanıtı vererek ortalamayı düşürmüştür.<br>
<br>
• İhmal savunması: Kendisini değerlendirecek insanları takip etmek için ve
doldurduklarından emin olmak için bir türlü vakit bulamamıştır.<br>
<br>
• Teknoloji savunması: Kaç kere denediyse de bir türlü web çalışmamıştır, tam
doldurma işlemini bitirmişken sonuçları uçmuştur ve tekrar doldurmak için vakti
olmamıştır.<br>
<br>
Son derece insani olarak ortaya çıkan bu savunmaları dindiren tek ilaç da, bir
o kadar insanidir. Kimse mükemmel değildir, her kriterde çok güçlü olarak
algılanan yönetici yoktur ve ulaşabileceğimiz en yüksek bilgelik mertebesi,
kendimizi bilmektir. Başkalarını yönetmek ancak kendini yönetmeye başlamakla
mümkündür. <br>
